This study explores a theoretical explanation of decision-making behavior of full-time male workers in Japanese firms regarding their usage of Work-Life Balance (WLB) practices.Interviews with 17 engineers in different fields obtained several interesting findings. First, in a home domain, interviewees decided taking or not taking leaves based on whether they have someone available at home to take care of their children, which is called role substitutability at home in this paper. In a work domain, on the other hand, they interviewees were concerned with how taking leaves affects their evaluation, promotion and, above all, job security, which is called employability. Second, role substitutability and employability are not, however, equally significant factors; employability influenced more on their decision-making than role substitutability at home. This result seems contradict to the concept of “balancing” work and life in which people try to manage their work and life responsibilities. The follow-up interviews revealed an interesting logic that explains the contradiction: fathers of the interviews consider their parental/fatherhood responsibility as being a financial foundation of their family, not taking care of everyday house-chores and childcare. In this regard, developing a new theoretical framework for workers in these societies that could better describe the world of work and life/family than the concept of ‘balance’ could do.
